How to Manage Conflict Effectively

Practical Solutions That Address Workplace Conflict

Workplace conflict is a challenge that is faced by every organisation at some point and can be very disruptive and costly.

Managing Conflict

Common Signs Your Organisation May Have a Conflict Management Challenge

Workplace conflict is not always loud or immediately visible. It often develops gradually, expressed through a change in behaviour, withdrawal and a decline in performance, sometimes long before it becomes a visible dispute.

Persistent tension or hostility between specific individuals or within teams that is not being addressed
Managers who avoid addressing conflict, hoping it will resolve itself or diminish over time
A pattern of formal grievances, disciplinary procedures or complaints that may reflect unresolved underlying conflict
High attrition rates within specific teams where interpersonal tension is a contributing factor
Employees who are withdrawn, disengaged or perform below their usual standard due to workplace tension
Teams that are fractured into subgroups or factions that are not communicating or collaborating effectively
Leaders or managers whose behaviour or management style is itself a source of conflict within their teams
A culture where conflict avoidance is the norm and difficult topics are consistently sidestepped rather than addressed
Cross-functional or inter-departmental conflict that is limiting collaboration and organisational effectiveness
An organisation that lacks the skills, frameworks or cultural conditions to address conflict constructively at an early stage

Why Do Organisations Struggle to Manage Conflict Effectively?

Conflict is often caused by underlying issues relating to areas such as leadership, culture, capability or organisational structure. It can be much harder to manage issues that lie under the surface not as visible from the outset. Other factors include:

Conflict Avoidance as an Organisational Norm

In many organisations, the prevailing cultural norm is to avoid conflict rather than address it.

Managers Who Lack the Confidence and Skills to Intervene

Many managers are aware of conflict within their teams but feel ill-equipped to address it directly and constructively.

Escalation to Formal Processes Before Informal Resolution Has Been Attempted

Organisations that move too quickly to formal disciplinary or grievance procedures before attempting informal resolution can miss the opportunity to address conflict at a stage when relationships can be more easily repaired.

Poor Understanding of the Underlying Causes of Conflict

Workplace conflict is rarely about what appears on the surface.

Leadership Behaviours That Demonstrate or Tolerate Conflict

Leaders whose own behaviour is a source of conflict within their teams, or who tolerate conflict and poor interpersonal conduct among others, can create cultural permission for conflict that is much more difficult to address.

Insufficient Investment in Conflict Prevention

Many organisations invest in conflict resolution only after conflicts have already developed, without investing in the communication skills, feedback cultures, clarity of expectations and leadership behaviours…

Lack of Access to Skilled Mediation and Facilitated Resolution

Some conflicts have developed to a point where they cannot be effectively managed by those directly involved or by the line management structure.

Frequently asked questions

What is workplace mediation and when is it appropriate?

Workplace mediation is a structured, voluntary and confidential process in which an independent, trained mediator helps parties in conflict to communicate more effectively, understand one another's perspectives and work towards a mutually acceptable resolution. It is most appropriate when informal management intervention has not resolved the conflict, when relationships have deteriorated to the point where direct conversation is difficult or unproductive, and when both parties are willing to engage in a process designed to find a constructive way forward without resorting to formal procedures.

Is conflict always negative in organisations?

Not always. There is an important distinction between destructive conflict - characterised by personal hostility, disrespect and the pursuit of winning at the expense of others - and constructive disagreement, characterised by honest challenge, diverse perspectives and robust debate in pursuit of better decisions. The former is damaging and needs to be addressed. The latter, when well-managed, can be a source of innovation, improved decision-making and team resilience. The goal of effective conflict management is not to eliminate all disagreement but to create the conditions in which disagreement is expressed constructively and managed with skill and respect.

Should conflict always be handled through formal HR procedures?

No. Formal HR procedures have an important and necessary place in conflict management, but they are rarely the most appropriate or most effective first response to interpersonal conflict. Formal processes can be seen as being more adversarial in nature, may damage rather than restore working relationships. They are normally more resource-intensive and time-consuming, and can have lasting negative consequences for all involved. Wherever possible, informal approaches including direct management intervention, structured conversation and mediation should be attempted before formal processes are initiated.

How can organisations prevent conflict from escalating?

Preventing conflict from escalating requires managers who are skilled and confident enough to address tension and concern early, before it becomes an entrenched dispute. It requires a culture where open and honest communication is the norm and where raising concerns is safe and welcomed not penalised. It requires clarity of expectations and role boundaries that reduce ambiguity and perceived unfairness that can fuel conflicts. And it requires access to appropriate support and facilitation before situations reach the point where formal procedures are the last remaining option.

Address Conflict Early. Resolve It Effectively.

Whether you are dealing with a specific interpersonal dispute that has become difficult to manage through normal line management channels, seeking to develop the capability of your managers to address conflict more confidently and constructively, looking to reduce the frequency of formal grievances and disciplinary procedures, or working to build a more open, psychologically safe and conflict-resilient organisational culture, White Cube Consulting can provide the practical, professionally grounded and behaviourally informed support your organisation and your people need.
